Geopolitics, regulation, cost pressure, labor shortages and technological change no longer create separate management problems. Research among 1,741 European leaders points to three capabilities: managing complexity, selecting innovation according to strategy and systematically transferring experience. For leadership, this means fewer isolated initiatives and more precise management of dependencies, priorities and decision rights.
Managers are used to dividing problems into separate areas. Legal teams handle regulation, HR deals with labor shortages, IT manages technological change and senior leadership addresses geopolitical risk. The current European environment makes this way of managing increasingly difficult. A single decision can simultaneously affect costs, the supply chain, workforce availability and the company’s ability to invest.
The Center for Creative Leadership draws on the experience of 1,741 European leaders and compares them with 15,468 managers outside Europe. The result is not another list of individual management skills, but three capabilities needed to manage the whole system: handling complexity, strategically anchored innovation and transferring critical experience.
The first area concerns the ability to see interdependencies. When leadership launches a cost-cutting program, a technology transformation and a reorganization at the same time, each initiative may make sense on its own. Together, however, they may compete for the same people, budget and attention. Management therefore must do more than name an owner for each project. It must also decide which priority takes precedence when conflicts arise and who has authority to make decisions across functions.
The second area is innovation. More technological options do not automatically produce better innovation. The supply of tools is growing faster than organizations’ ability to implement them meaningfully. Leaders therefore need to distinguish a technological novelty from an investment that genuinely supports the company’s strategy. A practical filter is to ask which specific customer or operational problem the technology solves and how the company will know that it has solved it.
The third area concerns generational transition. The departure of an experienced leader does not merely create a vacancy. The company may lose judgment built over years of dealing with exceptions, crises and relationships that are not captured in formal processes. CCL therefore recommends treating the transfer of experience as a routine part of senior leaders’ work rather than a one-off task immediately before they leave.
A practical step is to maintain a regular map of the most important dependencies: which strategic initiatives use the same capacities, which decisions affect one another and where the company depends on the knowledge of a few individuals. Leadership then gains a view of the system rather than a list of separate projects.

První oblast se týká schopnosti vidět vzájemné závislosti. Když vedení současně spustí úsporný program, technologickou transformaci a reorganizaci, každá iniciativa může mít vlastní logiku. Dohromady ale mohou soupeřit o stejné lidi, rozpočet a pozornost. Úkolem managementu proto není pouze určit vlastníka každého projektu. Musí také rozhodnout, která priorita má přednost při konfliktu a kdo má pravomoc rozhodnout napříč útvary.
Druhou oblastí jsou inovace. Více technologických možností automaticky neznamená lepší inovování. Nabídka nástrojů roste rychleji než schopnost organizace je smysluplně zavádět. Vedoucí proto potřebují odlišovat technologickou novinku od investice, která skutečně podporuje strategii firmy. Praktickým filtrem může být otázka, který konkrétní problém zákazníka nebo provozu nová technologie řeší a jak poznáte, že jej vyřešila.
Třetí oblast souvisí s generační výměnou. Odchod zkušeného vedoucího neznamená pouze uvolnění pracovního místa. Firma může přijít o úsudek vytvořený během let práce s výjimkami, krizemi a vztahy, které nejsou zachyceny v procesech. CCL proto doporučuje chápat předávání zkušeností jako běžnou součást práce seniorních vedoucích, nikoli jako jednorázovou činnost před jejich odchodem.
Praktickým krokem může být pravidelná mapa nejdůležitějších závislostí: které strategické iniciativy používají stejné kapacity, která rozhodnutí se navzájem ovlivňují a kde firma stojí na znalosti několika jednotlivců. Vedení tak získá přehled o systému místo seznamu samostatných projektů.
